Why Acoustic Comfort Belongs in Your Employee-Experience Strategy

Employee-experience strategies account for how a workplace actually feels day-to-day, not just how it looks or what perks it offers. There are many components to these strategies, but one pillar gets overlooked more than most, despite its outsized impact on employee satisfaction.

That pillar is acoustic comfort, meaning how well a space supports focus, private conversation, and collaboration from a sound perspective, and it’s one of the clearest signals of whether employees feel supported by their environment.

Here's what workplace research says about noise and satisfaction, why acoustics belongs in an employee-experience plan, and where workplace and CRE leaders should start.

What Role Does Acoustic Comfort Play in Employee Experience?

Acoustic comfort determines whether employees can concentrate, hold a confidential call, and collaborate without constant friction. It's one of several indoor environmental quality (IEQ) factors, alongside indoor air quality (IAQ), thermal comfort, and light, that together shape how a space is actually experienced rather than how it looks on a floor plan.

Most employee-experience programs are built around policy and culture: hybrid schedules, wellness benefits, collaboration tools. The physical environment tends to get less attention than layout or amenities, even though it directly affects whether people can do focused work in the space they're given, and the research below shows just how much that oversight costs.

What Does the Research Say About Acoustics and Workplace Satisfaction?

Several independent studies, run years apart in different regions, arrive at the same conclusion: acoustics is one of the biggest problems in office environments, and one of the few tied directly to measurable business outcomes.

Acoustics Is the Most Common Source of Workplace Dissatisfaction

An analysis of over 600 office buildings in UC Berkeley's Center for the Built Environment Occupant Survey database found:

  • 81% of respondents were dissatisfied with at least one aspect of their workspace, and acoustics was the most frequently cited source, ahead of temperature, lighting, and air quality, named by 54% of respondents.
  • The three most common acoustic complaints were people talking, people on their phones, and speech privacy, pointing to intelligible speech, not equipment noise or outdoor sound, as the real driver.
  • The link between dissatisfaction and self-reported performance was stronger for acoustics than for temperature or lighting.
  • Occupants of open-plan offices with low or no partitions were almost twice as likely to report dissatisfaction with their workspace as those in private, enclosed offices.

Acoustic Privacy Predicts Productivity and Health in High-Performance Offices

A peer-reviewed study in Building and Environment analyzed more than 1,400 post-occupancy surveys across 14 open-plan offices in Australia, New Zealand, and Hong Kong, comparing WELL-certified offices to uncertified ones:

  • Employees in WELL-certified offices reported meaningfully higher satisfaction across layout, IEQ, privacy, and organizational culture than employees in uncertified offices.
  • 'Acoustic privacy and connection to the outdoor environment,' a single combined factor, was most strongly associated with both workplace productivity and overall health among high-performance offices, well ahead of layout and interior design.

Acoustic Interventions Directly Move Productivity Numbers

Sound-attributed intervention studies confirm that changing sound levels changes outcomes, not just satisfaction scores:

  • After a Finnish open-plan office installed sound masking and raised background noise from 35 to 44 dBA, self-reported wasted working time fell from 14 minutes a day to 6, and the radius over which people said they were distracted shrank from 13.2 meters to 6.2 meters.
  • A separate weighted analysis of noise-reduction interventions found a smaller, but still real, average productivity improvement of 1.7%.
  • A model built from more than 30 lab studies uses 7% as a conservative baseline for how much intelligible speech alone can cut cognitive performance, though individual studies feeding that model recorded losses as high as 41%.

How Does Acoustic Comfort Fit Into Your Employee-Experience Strategy?

Employee-experience strategies exist because organizations want people to feel genuinely supported at work, not just retained. That investment only pays off if it covers every part of the physical environment employees actually notice, not just the parts that are easiest to showcase, like a renovated lobby or a new wellness benefit.

Acoustics is one of the largest of those parts, and the findings above are exactly why. An employee-experience strategy that treats air quality, temperature, humidity, and light as strategic priorities while leaving sound unmanaged is leaving a real part of its return unrealized.

That gap is showing up in a conversation most companies are already having: why people don't want to come into the office.

Employees now spend about 34% of their week working alone, and 69% of that solo work demands high concentration, which is exactly why "focusing on my work" has become the top reason people give for showing up at all. Yet more than a quarter say office noise specifically is what pushes them back home, and 58% say home simply works better for focused tasks.

The problem is also structurally new, not just persistent. Virtual meetings now account for almost a quarter of office time, and at least half of those happen right at someone's desk, adding a category of office noise that barely existed a few years ago.

None of that resolves on its own. Employees notice when an environment is being actively managed, whether that shows up as better air, more consistent temperature, or measured sound, and they notice just as clearly when it isn't.

Where Should CRE and Workplace Leaders Start?

The common thread in most acoustic complaints is that nobody was tracking sound levels before people started noticing a problem. You can't manage what you don't measure, and a one-time acoustic survey only captures a single moment in a space that changes by the hour. A practical starting point:

  • Baseline current sound levels by zone (open desks, meeting rooms, phone booths, break areas) rather than treating the floor as one environment. A useful baseline captures more than a single average: the A-weighted average (LAeq) alongside the loudest individual moments (LAmax) for each zone.
  • Track levels continuously instead of relying on a single walkthrough or acoustic survey, since occupancy and noise both swing throughout the day. Continuous monitoring also reveals what a single reading can't: the gap between a space's louder and quieter moments (L10 and L90), whether low-frequency sources like HVAC are driving the noise even when the A-weighted number looks fine (comparing LCeq and LZeq against LAeq), and the full frequency spectrum, showing which frequencies actually dominate a space's noise rather than just how loud it is overall.
  • Treat the resulting data as an input into space planning and design decisions, not just a complaint-response tool.

This is the same measure-first logic that applies to any other IEQ factor: you need a baseline before you can tell whether a fix worked.
